    I think finding an "out of the box" data analyst is going to be difficult. What may be a better approach is to post a job description looking for someone with the "unteachables", then put those hires through your own data bootcamp. The biggest hurdle, in my opinion, is salary; I remember speaking about that at the last CASE /Drive with some individuals from larger schools. I truly believe that if you take a risk and forgo prior experience for a natural curiosity, willingness to learn, strong work ethic, and a sharp mind, then you can take and train those individuals who have not been in the field long enough to feel entitled about a certain salary. The danger is that you will, most likely, have large turnover after 2-3 years, when those start to realize that they are capable of making double or triple elsewhere. That is where you spend those years making them feel valued by their direct leadership and the institution, while showing them the purpose in their work, so that they care more about the people around them and social impact they produce.     I would agree with this approach. I know data. I know fundraising. I know KPIs. I can make you some really okay-ish data visualizations in Excel. But none of the small shops I’ve worked in has invested in something as robust as Tableau.     My recommendation is to find someone who has the technical chops and train the Advancement Savvy. Speaking as someone who came into Advancement from a technical career (independent programmer and programmer-for-hire) I will say a sharp technical person can get up to speed in Advancement in a matter of months (provided he has good Advancement partners.) If you are looking for a Senior Data Analytics Consultant, you are going to have to realize you are in a seller's market. In the Advancement world, we often use the term "data analytics" when we actually mean someone who can get the data into Tableau. True data analytics experts are sought after by Banks, Financial Institutes, investment firms, etc. You are going to have to decide what you have to offer. My suggestion would be: a good (but not great) salary, and more relaxed work and living environment. If you really do want an actual data analytics guy, and not a Tableau expert, I can put you in contact with someone. Even if you can't get him, he may know someone else. Best of luck! Mark Mark W. What may be a better approach is to post a job description looking for someone with the "unteachables", then put those hires through your own data bootcamp. The biggest hurdle, in my opinion, is salary; I remember speaking about that at the last CASE /Drive with some individuals from larger schools. I truly believe that if you take a risk and forgo prior experience for a natural curiosity, willingness to learn, strong work ethic, and a sharp mind, then you can take and train those individuals who have not been in the field long enough to feel entitled about a certain salary. The danger is that you will, most likely, have large turnover after 2-3 years, when those start to realize that they are capable of making double or triple elsewhere. That is where you spend those years making them feel valued by their direct leadership and the institution, while showing them the purpose in their work, so that they care more about the people around them and social impact they produce. I truly believe that if you take a risk and forgo prior experience for a natural curiosity, willingness to learn, strong work ethic, and a sharp mind, then you can take and train those individuals who have not been in the field long enough to feel entitled about a certain salary. The danger is that you will, most likely, have large turnover after 2-3 years, when those start to realize that they are capable of making double or triple elsewhere. That is where you spend those years making them feel valued by their direct leadership and the institution, while showing them the purpose in their work, so that they care more about the people around them and social impact they produce. Speaking as someone who came into Advancement from a technical career (independent programmer and programmer-for-hire) I will say a sharp technical person can get up to speed in Advancement in a matter of months (provided he has good Advancement partners.) If you are looking for a Senior Data Analytics Consultant, you are going to have to realize you are in a seller’s market. In the Advancement world, we often use the term “data analytics” when we actually mean someone who can get the data into Tableau. True data analytics experts are sought after by Banks, Financial Institutes, investment firms, etc. You are going to have to decide what you have to offer. My suggestion would be: a good (but not great) salary, and more relaxed work and living environment.     As an analytics consultant, I’ve seen just about all the scenarios described here. We are currently focused on one client since it’s a large, comprehensive contract, but there’s also something really appealing to an organization having someone in house to run constant tests and answer a while just if questions. I think the broader question is whether data driven strategy is welcome in an organization or it’s new. If it’s new, there’s frankly less risk to bringing in a consultant who will not cost training or off-boarding costs if the organization isn’t ready or just wants to experiment. Speaking as someone who came into Advancement from a technical career (independent programmer and programmer-for-hire) I will say a sharp technical person can get up to speed in Advancement in a matter of months (provided he has good Advancement partners.) If you are looking for a Senior Data Analytics Consultant, you are going to have to realize you are in a seller’s market. In the Advancement world, we often use the term “data analytics” when we actually mean someone who can get the data into Tableau. True data analytics experts are sought after by Banks, Financial Institutes, investment firms, etc. You are going to have to decide what you have to offer. My suggestion would be: a good (but not great) salary, and more relaxed work and living environment. If you really do want an actual data analytics guy, and not a Tableau expert, I can put you in contact with someone. Even if you can’t get him, he may know someone else. Best of luck! Mark Mark W.     It is probably more efficient to look for someone with the technical chops and teach the advancement aspects. This being said, If you have to choose, which experiences/skills do you value more (most)? Are you willing/able to train in the aspects where a candidate may be lacking? From past experiences, I would say reaching out directly to people in your network (and your colleagues networks) who you know do this work can be most effective.     Hi Frank, I’ve only gotten lucky one time at both my institutions hiring someone with Advancement and IT experience. I have focused on the IT skills knowing we will have to train them on the Advancement part. To be honest, many shops approach things a little differently with process and platform (RE vs Advance vs Salesforce, etc). So even Advancement knowledge doesn’t always translate as easily as one would hope. I have looked to those with the right technical experience, and chances are I know I am going to have to train. I may get a great candidate with oracle, Cognos and Tableau experience, but our team uses SQL Server, SSRS, Azure and QlikSense. If they have those great sets of skills, I am happy to train them. We use APIs pretty heavily and I find few applicants have that experience. If they have good tech skills and want to learn, then we will teach them. I also find that having the right personality and fitting in with the organization’s culture is a key to them wanting to stay long term. I do agree with past comments that you may encounter staff turnover at the 2-3 year mark with some. If you’ve done a great job then These big companies out there are going to recruit them and give them the world to move over. To get these top talents, they want to learn and continue to grow and will have an impact on the organization, which is what you want. Like me, I love the Higher Ed space and don’t want to go back to corporate, so hopefully they will want to stay because of the work life balance. Key is to highlight the core skills and outcomes/impact you want from this FTE. That will help with getting the right applicants. Hopefully your HR can post on multiple job sites to help get your posting exposure. I also post on my LinkedIN to help spread it out there.
